‘Adalet’ Yalnızca Çalışan Merkezli Midir? Adaletten Etkilenen Taraflar Üzerine Bir Literatür İncelemesi

Abstract

İş dünyasında yoğun bir şekilde sosyal ilişkiler barındıran adalet, işletme disiplini için de tartışma konusu olmuş ve çalışanların adalet algıları ve adaletsiz uygulamalara tepkileri yaygınlıkla incelenmiştir. Adalet kavramına yönelik tartışmaların odağında iş yaşamında adaleti sağlamak olmasına rağmen, örgütsel adaletin, çoğunlukla, adaletten etkilenen taraf olarak çalışan merkezli biçimde incelendiği ve adaletin kaynağı olarak yöneticiler ile adaletin gözlemcisi olarak müşterilerin öneminin ihmal edildiği gözlemlenmiştir. Hâlbuki yöneticilerin uygulamalarındaki adaleti yorumlayabilmek ve aynı zamanda, bu uygulamaların hangi şekilde açığa çıktığını anlamak da işletme disiplini açısından önem arz etmektedir. Öte yandan, günümüz müşterileri yalnızca satın alacakları ürün özellikleri ile ilgilenmemekte, aynı zamanda işletmelerin uygulamalarını sosyal açıdan da değerlendirmekte ve burada, işletmeleri değerlendirirken adalet arayışında da bulunabilmektedirler. Buradan yola çıkarak bu çalışmada, çoğunlukla çalışan merkezli incelenen örgütsel adalet kavramını, yönetici ve müşteri bakış açılarını kapsayacak şekilde genişleten bir literatür özeti sunulması amaçlanmıştır. Bu amacı gerçekleştirmek üzere, çalışmaya adalet kavramının gelişimini ve işletme disiplinine kadar geliş sürecinin incelenmesiyle başlamış olup örgütsel adaletin tanımı ve kapsamı açıklanmıştır. Ardından, örgütsel adalet; çalışan, yönetici ve müşteri bakış açılarıyla irdelenmiş ve adaletin tesis edilmesinde tarafların birbiriyle etkileşiminin rolü olduğu tespit edilmiştir. Literatür incelemesi sonucunda elde edilen bilgiler; insan kaynakları, yönetim ve pazarlama disiplinleri açısından değerlendirilmiş olup değerlendirmelerin örgütsel adalet yazınına ve uygulamaya yönelik katkıları tartışılmıştır.

Abstract

Justice, which encompasses intensive social ties in the corporate world, has been a topic of debate in the business discipline, and employees’ perceptions of justice and reactions to unfair practices have been extensively researched in this context. Although the focus of discussions is to ensure justice in the business world, it has been observed that organizational justice is primarily examined from the perspective of employees as the party affected by justice but the perspective of managers as the source of justice and of customers as observers of justice were being overlooked. However, it is critical for the business discipline to interpret justice in the practices of managers while also understanding how these practices are revealed. Customers today, on the other hand, are not only interested in the product features they will purchase, but they also evaluate the practices of the firms from a social standpoint, and they can seek justice while evaluating the firms. From this viewpoint, the purpose of this study is to present a literature review that broadens the concept of organizational justice, which is often addressed from the perspective of the employees, to manager and customer perspectives. To achieve this goal, the study began with the development of the concept of justice and the process of its development until the business discipline, as well as the definition and scope of organizational justice. Then, organizational justice was investigated from the perspectives of employees, managers, and customers, and it was discovered that the related parties’ interactions have a role in producing justice. The information obtained as a result of the literature review was assessed in terms of human resources, management, and marketing disciplines, and the assessments’ contributions to the literature and practice of organizational justice were examined.
